Abstract

This study aims to analyze the role of work discipline in mediating the influence of punishment on employee performance at PT PLN (Persero) UP3 Pematangsiantar. The research problems departed from the discovery of delays, procedural violations, and low compliance with work standards that had an impact on service quality. The type of research used is quantitative research with a population of 117 permanent employees, which is also used as a research sample. The data analysis technique uses Partial Least Squares (PLS) with the help of the SmartPLS application. The results of the study show that punishment has a positive and significant effect on employee performance, and punishment also has a positive and significant effect on work discipline. Furthermore, work discipline has been proven to have a positive and significant effect on employee performance. Another important finding is that work discipline is able to mediate the influence of punishment on employee performance positively and significantly. The R-square value of 0.802 in work discipline and 0.858 in employee performance indicates that the research model has strong explainability. Thus, it can be concluded that the application of strict and fair punishment is able to improve employee performance, both directly and indirectly through improving work discipline. The results of this study provide managerial implications that companies need to enforce punishment policies consistently while strengthening the culture of work discipline as a strategic effort to improve employee performance at PT PLN (Persero) UP3 Pematangsiantar.
